How do you lock your toolbars in Word so that the icons and menus that you
set...stay there.

Also, my icons on my toolbars are large and I want them to be smaller...any
ideas?

Any help would be appreciated.

You can set your toolbars to have small icons. Uncheck "Large Icons" under
Tools > Customize > Options

In the same place, check always show full menus.
